Kyle Lagunas reposted thisKyle Lagunas reposted thisI've spent the last several weeks at conferences, with clients, and in the market. After spending so much time with thousands of HR practitioners and TA pros, I can confidently say the consensus is: 2026 has been WILD! I'm so excited that our new anchor report drops today. And this isn't one of your normal reports. It's a Talent Transformation Yearbook. Fun right? I wish we could take credit for the creative genius behind the title and yearbook concept but that is 100% the creative genius that is Kyle Lagunas. We partnered with Kyle & Co, to dig into the top trends in 2026 and let me tell you, this is a data rich report. Don't worry, Kyle and team kept with the yearbook theme and even included some of our clients who are top of their class in their superlative categories. They have solved some really interesting problems this year and the yearbook tells you all about it. Normally, I'd give some sexy stats to get you interested but the data nerd in me cannot decide which data point is the most important because Kyle did such an amazing job pulling all of this together. If you want to know what the data is behind the 2026 Talent Transformation, then you'll have to download your FREE copy today. Just go to www.icims.com/insights.

Kyle Lagunas reposted thisKyle Lagunas reposted thisA giant in his own right getting ready for a 🔥 panel at UNLEASH. Kyle Lagunas assembled the avengers to discuss the new giants of the industry and how they plan to lead in this next era of tech innovation. Rebecca Carr, SAP Andreas De Neve 🐺 , Techwolf, Maxwell Wessel Workday, and Camiel Schoonens ADP. For all of the innovation and AI being jammed down our throats we need leaders who are building solutions that actually provide value, are intuitive, and are honest about what they solve and more importantly, what they don’t. I can’t wait to share the full conversation as soon as it’s available.

Kyle Lagunas shared thisI'm never nervous onstage. As an industry analyst, I'm usually presenting my own research or moderating a discussion on a topic I know well. Today was different. Today I sat down with the new giants of our industry--with executives running product, platform and growth strategies at ADP, SAP, TechWolf, and Workday--to talk about leadership in the new era. It was a challenging mix of competitors, colleagues, and partners with distinct points of view on where the industry is going. It was a lot to manage. It helps that I've known Rebecca Carr since the early days of my career, that I've had the pleasure of sharing a glass of champagne with Maxwell Wessel, that I met Andreas De Neve 🐺 his first year at UNLEASH here in Paris, and that Camiel Schoonens is so thoughtful. The result was something I'm truly proud of. The world is changing right before our eyes, and HR has an incredible opportunity to lead what comes next. But finding the right partners and making the right bets will both play massive roles in who rises above and seizes this moment. Many thanks to Marc Coleman and Viktoria Tripp for saying yes to this idea. And to the entire UNLEASH team for creating the perfect platform to have this discussion. Grateful doesn't begin to describe the way I'm feeling.

Kyle Lagunas reposted thisKyle Lagunas reposted thisWhat a setting for the UNLEASH Expedition! I'm spending the afternoon inside Sanofi's incredible Paris office, with views of the Arc de Triomphe and the Eiffel Tower. 🇫🇷 We started with a lot of talk about the journey to becoming a skills-first organisation. It's a topic close to my heart, and it takes me right back to the work I was doing at HSBC. Every organisation is at a different stage, and hearing how others are tackling it has been brilliant. Thank you to Florence Cauvet for such an open look at how her function works. We've now moved on to AI and digital transformation, led by Sanofi's R&D team. Sanofi describes itself as an AI-powered biopharma company, so I'm excited to see what that looks like in practice. Thanks to Kyle Lagunas for hosting. There's more networking to come this evening, and then it's on to the main event tomorrow! 🚀

Kyle Lagunas shared thisUNLEASH is the place we go to learn what's really going on in #hrtech. It's the show that singularly captures the pulse of this incredibly dynamic industry--at a truly global scale. Immensely proud to see our very own Matt Charney kicking things off. Quite literally setting the scene with advice and expertise on how to spot real innovation in a super noisy market. Let's go Kyle & Co!!!

Kyle Lagunas reposted thisKyle Lagunas reposted thisThere is a reason leaders choose to return to Transform year after year. It is not about standard networking, but about finding practical solutions that HR leaders and practitioners face every day. Attendees describe the experience as a unique, supportive space to be honest about daily workplace realities, from messy AI integration hurdles to balancing labor trade-offs against tight budgets. They use these three days to learn what is coming in advance before it hits the broader market and to connect with thought partners navigating the exact same technical constraints and organizational shifts. This ongoing dialogue continues with returning leaders sharing their own operational playbooks, including Kyle Lagunas, Founder of Kyle & Co, Jeremy Shapiro, AVP of Workforce Analytics at Merck and Matt Oddo, VP of Global People Operations at Wheels Up. Kyle Lagunas shared thisI don't have a very impressive resume. Never did. What carried me early on was raw potential. And plenty of people missed what I was capable of, because they only ever looked at what I'd already done. So I went into our latest research project--sponsored by Amanda Richardson and the CoderPad team--half-expecting, maybe half-hoping, to write the resume's obituary. But the data we collected wouldn't let me. This isn't a new problem in early-career hiring. But AI can now polish any application in seconds, and the scale and complexity of it are growing fast. We surveyed 271 HR and TA leaders about how they hire early-career talent now. Not one told us the resume gives zero signal. Only two in five said it gives them a lot. What separates those two groups is almost embarrassingly simple. Employers who told candidates what AI use is allowed get strong signal from the resume 54% of the time. Employers who said nothing get it 25% of the time. A quarter of the market is convinced candidates are gaming their applications, and hasn't yet told candidates what the rules are. There's one finding that hit closest to home: We *say* we hire early-career talent for potential, then reach first for a document about the past. Specifically, one in seven employers hire early-career talent without ever watching the candidate do anything. I know what it's like to be the candidate on the other side of that. The employers getting the best early-career outcomes aren't less worried about AI. They worry about the same things the rest of us do. They've just put roughly one more practice in place, and they do it properly. That's what "The Raw Materials," the title of our study with CoderPad, is about. Next Wednesday I'm walking through it live with Catherine Hill of CoderPad and @Vivian Chen, who runs Lyft's early talent program. 45 minutes, for TA leaders who want something to do on Monday: → Find the one spot where a document is standing in for demonstrated skill → Draft candidate AI-use guidance that covers resumes, take-homes, and live exercises → Outline one observed exercise that tests problem-solving, and whether someone catches a bad AI answer When: Wednesday, Oct 28 · 3:15pm ET How to join: https://lnkd.in/gJwtUfNg

Kyle Lagunas shared thisI've lost count of how many industry events I've been to over the span of my career. But I'll never forget the very first I attended: ERE's Recruiting Innovation Summit in Mountainview in 2011. Sarah White picked me up from the airport, and we went to In-N-Out Burger. I remember a pitchfest they ran at the conference, when swiping right was the new thing--and social recruiting was all the rage. It was the first time I realized just how dynamic and interesting this industry is, and I credit the event for setting me on the path that's led me here today. Now, after a decade and a half--and several roles spanning research and advisory, talent transformation and leadership, and talent tech strategy--I'm thrilled to be partnering with David Manaster on two fronts for this year's RIS: First, we're hosting an invite-only executive forum for talent leaders. The half-day workshop will explore the obstacles and opportunities we face in building and maintaining meaningful AI momentum. It's based on research we've done here at Kyle & Co and I couldn't be more excited to put it in the hands of ERE's executive audience. Second, I'll be opening this year's conference with my first-ever ERE keynote session, "Motion Isn’t Momentum: Where AI Is Taking Talent Acquisition." We'll draw directly from insights gleaned from our workshop--as well as 5 years worth of research on adoption trends and best practices--to chart a course forward for my favorite corner of HCM. I hope you can make it! The workshop is free for invited participants, and I can offer a discount code to the conference for anyone who wants to join. https://lnkd.in/g7qKibtJ

Kyle Lagunas liked thisKyle Lagunas liked thisEarlier this year, I led an AI adoption push to think of AI agents as AI teammates across my function. In the retro I did with my team leads, we realized the day-to-day demands kept us reactive, and our AI asks for the team at large were too small that when blockers came up, it was hard to prioritize a push. Some of us built useful automated workflows, some built useful agents in Notion (like our JD writer; read about it in the article in the comments), and some stalled or were not evolved enough. Going into 2027, I want us to think bigger. Not to reduce headcount (we’ve grown responsibly, though I may be biased) but to be more deliberate about how we grow: where AI can create capacity and where adding a person will make the biggest difference. So I'm testing an idea out loud, and I'd like it poked at. You've probably seen the talent framework that picked up a fourth B this year: build, buy, borrow, bot. Build the skill in someone you have, buy it with a hire, borrow it with a contractor, or let a bot carry it. Most takes treat the four as parallel options. What I'm testing is whether bot belongs first, not fourth. Before a role becomes a req for an individual, run each responsibility through the four buckets. Whatever a bot can genuinely carry never turns into headcount. What's left is the job that requires judgement (such as managing the gates we create for the ai agents), and the main reason to hire a person for it. I'm not sure this holds. Put it against a role you're actually planning for 2027, and if it gets uncomfortable fast, it might be a sign that this should be a conversation worth having. So I'm asking y’all, for those of you drawing your 2027 plans right now, or those of you who have thoughts on this topic, are you running a gate like this before you open a req? I want to learn from how you're thinking about it.

Skills. Tasks. Jobs. We use these terms interchangeably, but they mean very different things. As AI changes the way work gets done, that distinction is becoming critical. Without clear job architecture and taxonomies, it’s impossible to make smart decisions about automation, augmentation, or the future shape of your workforce. In Episode 752 of Recruiting Future, I spoke to Ben Zweig, CEO of Revelio Labs and author of the new book Job Architecture. He explains how companies can build taxonomies cost-effectively using LLMs and why this foundational work is essential for making AI deliver real value in the workplace. We discuss: • Why grouping people is the foundation of effective HR analysis • The difference between skills, tasks, and jobs • Why AI automates tasks, not jobs or people • How to build taxonomies cheaply and at scale • Why getting this right matters for workforce planning • A three-part framework for assessing AI-driven job displacement • What the future could look like for TA and HR Listen by searching Recruiting Future wherever you get your podcast

I spent some time at RecFest asking people how AI is changing talent acquisition. One thing I keep coming back to: we spend a lot of time talking about the technology and probably not enough time talking about the process. Adding AI to a recruiting process doesn’t automatically make it a better process. In some cases, you may just be automating steps that shouldn’t exist in the first place. The bigger opportunity is to look at the entire hiring process. Where are we creating unnecessary work? Where are decisions getting stuck? What information do recruiters and hiring managers actually need? Where does human judgment add value? And then, where can AI make that process better? That distinction matters. AI strategy in TA shouldn’t start with “Where can we use AI?” It should start with “How should hiring work?” and then determine where AI belongs. A few perspectives from RecFest on where this is headed. #RecFestUSA #TalentAcquisition #AI

Last week at UNLEASH America, leading talent solution providers Findem and Glider AI made a significant announcement in the HR technology space that directly points to the value of trusted data in and across the talent ecosystem. Findem announced its acquisition of Glider AI, bringing together Findem's trusted people data and Glider's validated skills data. I had the good fortune of sitting down immediately after the announcement with both Hariharan Kolam, CEO of Findem, and Satish Kumar, CEO of Glider AI, for a candid conversation about what this potent combination means for the future of outcome-driven hiring and talent transformation. "The goal is not perfect data. The goal is decision-grade data." If your team has ever delayed a workforce decision because the data wasn't quite right, that framing from Dr. Timo Sandritter is worth unpacking. Stacia Garr sits down with Timo, Global President and Executive Board Member of Ingentis, to explore what decision-grade data means in practice: how organizational design turns succession planning from a list into an organizational risk conversation, why workforce planning and org design are becoming inseparable, and what HR leaders should understand about the data powering their AI tools before trusting those recommendations. ▶️ Watch now: https://lnkd.in/gdpSVGyp #600SecondsinHRTech #HRTech #WorkforcePlanning #OrganizationalDesign #SuccessionPlanning

Good read from The Next Web on the growing AI search landscape - and a great setup for why you should check in on tomorrow's webinar on AI search. As paid ads become more visible in LLMs, I think that changes the value of what a citation is worth. From the article: ChatGPT went from serving ads in 14% of US chats to 26% in a single month, May to June. The same report has the user base getting older and referral traffic out to third-party sites climbing quickly, so the answer layer is commercializing and sending people onward at the same time. https://lnkd.in/gx4PR4sk
