“Hit the ground running.” That phrase kills more finance searches than comp gaps. The best CFOs and Controllers don’t start fast. They start smart. They assess systems, pressure test assumptions, and ask uncomfortable questions. They don’t accept process just because “that’s how it’s always been done.” If you want someone who’ll nod along and not touch a thing - hire a temp. If you want someone who’ll overhaul your close, revamp reporting, and challenge stale workflows - expect friction. Transformation doesn’t happen on Day 1. It happens because the right person asked, “Why are we doing it this way?”

We found the perfect Controller after weeks of searching. But then the CEO spent 90 minutes interrogating her. She withdrew from the process 2 days later. It’s one of those situations that really stings.   A dream candidate with 15 years of experience and an M&A background... Hard to find. Even tougher to get into the process.   We got everyone excited including the candidate. She wasn’t looking but saw the potential.   The interview should’ve been a formality. Sadly, instead, it killed the deal.   Because the CEO treated it like an interrogation instead of a conversation. The interview was built to look for certainty—not to earn her yes.   Zero discussion about the company's vision, culture, or what success actually looks like in the role. Information that she depended on to make a decision.   Two days later, I got the call every recruiter dreads: “After further consideration, I’m withdrawing my application.”   And it’s not the first time this has happened.   What most companies seem to get wrong about interviewing is that they make it all about THEM.   Their needs.  Their timeline.  Their process.   They design interviews to de-risk their hire, not to inspire the candidate’s career move.   But great candidates are there to see if this is a partnership that elevates their career, not just fills your job.   They need to walk away with clarity on: - What the company's building and where it's going - What the culture actually feels like day-to-day - Why this role matters and how they'll make impact If they leave the interview with more questions than answers? They'll withdraw. That’s why we coach clients on the 50/50 rule: Half the time, you learn about them. Half the time, they learn about you.   The best interviews should feel like conversations… Flowing naturally, built on curiosity, respect, and shared vision.   Even if it’s not the right fit, both sides should walk away energized and informed.   So if you want great candidates to lean in… Don’t just assess, attract.
